Dear Mrs. Russell and the Nansemond-Suffolk Academy Board of Trustees,

The recent murders of George Floyd, Ahmaud Arbery, Breonna Taylor, and Tony McDade sparked overdue and renewed attention to the racial injustices that Black and brown people face in this nation. We, the undersigned Nansemond-Suffolk Academy alumni, collaborated across numerous states, countries, and generations to craft this letter. The valuable critical thinking skills that we learned at NSA compel us now to reflect on our experience to improve the experiences of those who come after us.

We urge our alma mater to use this moment to recognize its own contributions to injustice and to take steps towards becoming an anti-racist learning institution. Anti-racism is “the active process of identifying and eliminating racism by changing systems, organizational structures, policies, practices, and attitudes, so that power is redistributed and shared equitably."[1] 

Dr. Martin Luther King stated, “the function of education is to teach one to think intensively and to think critically. Intelligence plus character – that is the goal of true education.” Though NSA provided us with an academic foundation, the education we received was by no means holistic. To fully build a student’s moral character and foster personal growth, we must build their racial consciousness.[2] 

It is no secret that NSA was founded in 1966 on explicitly racist values to uphold the segregation of white and Black students after the Brown v. Board of Education decision called for the integration of public schools (1954).[3] The sordid origins of the Academy are tightly threaded into the cultural fabric of NSA, creating an isolating and hostile environment for Black and brown students. Given shifts in legal and moral responsibilities since its founding, NSA no longer overtly discriminates based on race, yet the Academy continues to utilize prejudicial bias and pedagogical techniques that are anti-Black. This perpetuates the idea that to be black in this system is to be insignificant, and causes Black and brown students to perform in such a way that acquiesces to the perennial white superstructure’s gaze. It is not enough to say that NSA is no longer the institution it was in 1966.[4] Racism is passed down intergenerationally. NSA has an obligation to publicly acknowledge its segregationist history and to actively correct the damages it has caused to Black and brown communities.

Black and brown students’ earliest experiences with racism often occur in their first classrooms, sometimes perpetuated by the teachers and administrators they are told to trust. These events have a significant impact on early childhood development, when children are in their most vulnerable and impressionable years. We do not intend to use this letter to list the numerous racial traumas Black and brown students have faced from fellow students, faculty, and staff at NSA. Today, we simply want to highlight that the NSA experience is unique and often mentally-taxing for Black and brown students, especially Black students. In order to prevent these traumas from occurring, the Academy must instill anti-racist ideals throughout its organization, beginning with the youngest students.

Anti-racist work is not the responsibility of Black and brown people. For real change to take place in a school like NSA, the deepest effort must come from white staff and students. It is not the job of Black faculty and students to educate white faculty and students in how racism works. Racism persists through the structural make-up of predominantly-white institutions like ours. Meaning well is not enough. Communities like ours must expose and discuss our implicit biases and challenge what we think of as “normal.” The blindness racism produces damages students’ ability to be kind, curious, worldly adults. Anti-racism benefits everyone.

 We recognize that NSA made a public statement on its “commitment to equity and inclusion.”  However, the statement does not explain how NSA plans to make structural changes to its mission, pedagogy, hiring practices, and campus culture to meet this commitment. A real anti-racist program must involve complex, multi-faceted, long-term work. We urge NSA to take the following priority actions:

  1. Publicly acknowledge NSA’s founding history as a white flight academy following Brown v. Board of Education.

Prospective families, especially Black and brown families, must be made aware of and may want to consider this history when making the decision to send their children to NSA. While NSA is identified in articles and press as a “former segregation academy,” currently the NSA website makes no explicit mention of its past discrimination. The problem cannot be solved until there is acknowledgment that a problem exists. NSA did not have its first graduating Black student until the 1990s. Other leading academic institutions, such as Duke, Emory, and Georgetown University, have all undertaken efforts to acknowledge their racist histories and have charted a new course to combat systemic racism. We recommend NSA follow their lead by acknowledging its own history, and pair this with concrete action by connecting it to a scholarship for underrepresented minorities.  

  1. Revise NSA’s mission statement to include values on diversity, equity, and inclusion.

The current mission statement makes no mention of diversity or equity. The school’s stated mission should include these values, and such values should be reinforced with accountability from within the institution, utilizing the strategies we list below.

  1. Establish support networks for Black and brown students and staff.

Being a Black or brown student at NSA can be isolating. It would benefit students to be able to connect with alumni who have gone through the NSA experience for mentorship and emotional support. Students could also benefit from having a Black or brown guidance counselor. Current Black and brown staff need a safe space to discuss their experience as educators within the school and to concentrate on the complexities of their racial identity.

  1. Admit more Black and brown students. Provide more scholarship opportunities for Black and brown students.  

The staff and students should resemble the community the school inhabits. As of the 2010 census, Suffolk is 43% Black. Why isn’t NSA? The Virginia Association of Independent Schools currently offers several resources on aligning hiring and diversity goals. These documents are by no means exhaustive, but provide, at the most basic level, a framework upon which NSA may develop a greater understanding of the importance of a diverse student, faculty, and staff community and the tools by which such community is realized.

  1. Hire and retain more Black and brown faculty and staff. 

True diversity cannot be introduced into a place until there is an admixture of people and perspectives. It is important that Black and brown students have educators who look like them. Black and brown staff are overrepresented in maintenance and security/grounds roles, but underrepresented in faculty and managerial roles - currently, around 5% of the faculty and staff are Black and brown, which is not emblematic of diversity.

  1. Provide anti-racism, bias, and cultural competency training.[5] 

All faculty and staff require sustained anti-racist training to interrogate their internalized racism. New hires should receive this training as a component of the onboarding process. These trainings invite important reflection and raise challenging questions: How do white educators discipline Black and brown students? Which books does NSA promote in the library? How does the school present narratives about Black and brown peoples’ creativity, innovation, and resilience? How does the school discuss the legacy of white supremacy? The goal is to call everyone into the understanding that racism is a system. Passively or actively, everyone is involved in it.

  1. Implement an anti-colonial, anti-racist preK-12 curriculum.[6]

Exposing students to a multi-racial curriculum will improve their ability to navigate the diversities of the world. Because NSA is an independent school, the curriculum is more flexible and not subject to the same educational measures as public institutions. Therefore, NSA should incorporate contemporary history in the Upper School curriculum which elucidates the struggle against systemic racism and police brutality. Interdisciplinary classes on the African American experience should be required, instead of being briefly mentioned within the curriculum. It is imperative to have Black and brown educators who are dedicated to decentering primarily colonial and Euro-centric histories and ideals. Anti-racism cannot happen passively. NSA should also fund programs which teach young students how to navigate the difficulties of race and how to understand racial trauma.

  1. Expand the Honor Code to condemn bigotry and prejudice.

NSA needs to expand its definition of “Honor Above All.” As marks against one’s character, bigoted speech and actions should be placed on par with lying, cheating, and stealing. To promote student growth, administrative staff should develop a bias response policy that includes a clear procedure for reporting, response, and community-wide follow-up for bias incidents among students. Additionally, NSA should develop a zero-tolerance policy for racist remarks and actions from the faculty and staff. Bigotry has no place in a learning environment.

  1. Contribute financially to the local Black and brown community.

Rather than a one-time fundraising effort, NSA should make strides towards sustained financial commitments to the immediate Black and brown community. When filling service and material orders, the administration should prioritize Black- and brown-owned businesses.

  1. Establish a Black scholarship fund. Develop lasting partnerships with Historically Black Colleges and Universities.

NSA should mobilize its existing donation system to partner with alumni in supporting students who are entering into Historically Black Colleges and Universities to incentivize students to apply to HBCUs, and to help provide them with financial freedom from debt.

While NSA cannot change its history, it can change its legacy. This is the beginning of what should be an ongoing conversation with alumni and the community to determine how these steps can best be implemented. This could take the form of a sit-down discussion with alumni and a public statement about the school’s next steps. We want what is best for the school, and that means actively structuring a better, more equitable way forward. Amidst the unrest we see nationally, we look to you now in hopes that our small corner of Virginia can do its part in ameliorating the damage of segregation.
